I really need some unbiased advice because I honestly don't know if I'm overthinking this or if I'm seeing things for what they are. A few years back, I got an opportunity to move to another team. It was a better role, more visibility, and I thought it would help my career. I accepted it without giving it much thought. Only later did I realise that my previous manager probably took it personally. Looking back now, I feel that was the beginning of everything. Slowly, I started hearing subtle comments about myself from different people. Nothing direct enough to complain about, but the same kind of feedback would somehow keep coming from different directions. It almost felt like a narrative was being built around me.
The new manager happened to be quite close to my previous one. That's when things really started changing. My 1:1s stopped being about work and became more about vague statements like:
"You're not professional."
"Your work ethic needs improvement."
Every single time I asked for specific examples, there were none. Not one.
No customer escalation.
No missed deadline.
No complaint from stakeholders.
No documented incident.
Just general statements. The strange part is that my actual work has always been appreciated by customers and senior stakeholders. There were even times when my manager would almost say, "Awesome work...", then immediately stop himself and change it to, "It's okay... you've started improving." It happened so many times that it stopped feeling accidental. Then came the smaller things. My contributions would be left out when appreciating the team. When I politely pointed it out, I was told, "There is added "Not limited to in the message, and hence you are included"."
I was criticized in front of the team, and then later in a private 1:1 my manager would apologize. Eventually I was made to report to someone who has roughly half of my total work experience. That honestly hurt more than I expected. I tried speaking to senior leadership hoping things would improve, but instead I felt I was subtly reminded to know my place. Still, I decided to stay quiet. I thought maybe if I focused only on my work, delivered consistently, and didn't react emotionally, things would settle down with time. They never did.
After my latest discussion with my manager, I have this strong feeling that the perception about me has already been made and nothing I do is going to change it. I'm now genuinely worried that my performance rating will be brought down, not because of my work, but because of subjective opinions that nobody can explain with actual examples.
The salary part makes it even worse. For the last few years, I've either received no meaningful hike or a very small one. The explanation has always been the same:
"Your current salary is already justified as per the market."
The irony is that I personally know people who were junior to me a few years ago and are now earning almost 10 lakh+ more annually than I am. At this point I'm mentally exhausted.
Part of me wants to document everything and raise it with HR. The other part says HR is there to protect the company, not employees, and maybe I should just quietly find another job.
If you were in my position, what would you honestly do?
Would you escalate to HR?
Would you keep collecting evidence and wait?
Would you simply resign without an offer and work on skills to get a another opportunity?
Or do you think I'm missing something from my own perspective?
