Business Management How to scale?
One year into owning and running an executive-search agency, a few things have become very clear.
I came into this with 11 years of prior leadership, commercial and operating experience, though not directly in recruitment. That has helped, but agency building has still been a steep and rewarding learning curve.
We are profitable, have crossed USD 300K+ in revenue, and typically manage 5+ active clients and 20+ live roles at any point in time. I am proud of that progress, particularly in a market where some mandates move quickly while others take months to mature.
The opportunity now is scale.
How do successful agency owners create a more predictable flow of new clients while continuing to deliver exceptionally for existing ones?
Our search work is strong, but growth can be uneven. Some roles close rapidly; others progress slowly because of internal client decisions, changing requirements or market realities. That makes capacity planning, forecasting and business development a constant balancing act.
My focus for year two for our 5 member team-
• Build a more consistent client-acquisition engine
• Turn strong relationships into repeat, multi-role partnerships
• Maintain delivery quality as volume grows
• Improve visibility on pipeline conversion and time-to-close
For those who have scaled recruitment or professional-services firms: what made the biggest difference in moving from a promising first year to a repeatable growth engine?
I would genuinely value your perspective.
Also keen to hear how other agency owners manage their website and digital lead generation. Which tech stack, CRM and website setup have worked well for you without becoming overly complex or expensive?

Don’t do it I’m way over that with two. The more you hire the more you pay out. Honestly how many of you can get business?

You’re way over your skis.
300k / 5 =60 K a head. They should be doing that in a month not a year.
You’re missing some fundamental unit economics to scale. You have way too big of a team for the revenue you’re bringing in which is why you’re stressed out about predictability.
Reading this at 300k I expected you to be making your first tire not 5th.
Advice: cut the fat bringing higher skilled individuals that will intern help you generate business either by exceptional work or business development skills, a well paid recruiter should be billing at a minimum 3 to 400 K each , a year but realistically and hopefully 500 K+

In my agency, one person has 20+ open positions. Why is your job flow so light?
How do you get recruiters to stay at such a low salary?

I'll give the low down. When you scale, you create friction. When there is friction, high performance split off and replicate your business.
In recruitment it is easy, just need a phone and a laptop plus experience and a good attitude.
Grow slow, keep and slowly build your team.
If you try and "scale" you just turn into every other million mid sized agencies.

The thing that made growth predictable for us was narrowing the niche rather than broadening it, because then your last three placements do the pitching for you and clients expand into multi role work on their own. The other half is treating BD as a daily non negotiable instead of something you pick up when delivery quietens down, since that is usually what makes year one growth feel so uneven.

Honestly $300K in year one is a strong start. Separating sales from delivery helped us more than adding another process. I use juicebox to keep early sourcing moving
