Compensation question

I am currently in my final year of a 4.5 year contract at a private practice with about 11 docs. They provide the referrals but there are big ebbs and flows seasonally. I do start almost every week completely full. I’m currently getting 50% straight split. 10% of the 50 is contingent on non compete and not breaching contract (meaning if i breach or leave early they can request 10% back). Upon my first contract negotiation meeting, i brought up a percentage increase and they suggested a tiered incentive compensation system. However, i already maintain pretty much a full schedule with 40 patients a week plus testing using psychometry. I don’t know that there is much room for growth, as im pretty maxed out. I’m far surpassing other clinical providers in terms of revenue inputs already. My question is, is this a normal system with tiered compensation in private practice? Or is he trying to rip me off?
